I have a very old squad at the moment, purely because I bought older players over 35 rating to get me as soon as possible to 3rd division. From there I'm gonna focus on better youth players. But they cost much and don't have premium yet to get my own youth players.
Any other advice would be welcome.
And always open for friendlies doesn't matter the rank.

My advice would be to concentrate on buying/selling players, plus league posistion will help with gate reciepts..
Ignore the youth for now as you need a better training ground.
By all means find free or very cheap ones and flip to make a profit with them, but until you get to Large training facillty (black), your youths will only lose money by going down the training route.
